Situational Judgement Tests University of Manchester Careers Blog Over the past few years, there has been a big increase in the use of situational judgement tests (SJTs) as a tool for selecting candidates for jobs. What are situational judgement tests? They are generally multiple choice tests, where you are given a scenario and asked to choose what you would do in that situation. You may be asked to choose just one answer, or to rate the answers according to what you would be most and least likely to do. Like most tests, theyre now commonly done online, but unlike verbal and numerical reasoning tests, they are often not timed. However, a specific variant which is normally timed is the e-tray exercise, which tests not only situational judgement, but also time management, ability to absorb information quickly, to prioritise and to take decisions often on limited information. An e-tray exercise simulates an email inbox where you have to make decisions based on the content of the emails which arrive in your inbox. These may be presented as multiple choice, or may require longer written answers or a combination of both. The e-tray is a core part of the UK Civil Service Fast Stream selection. Who uses situational judgement tests? Traditionally, the scenarios have related to the job and organisation for which you have applied. This allows the recruiter to assess your reactions to a situation they have had to tackle in real life, where they know what worked and what didnt. It takes a lot of time and money to develop these bespoke tests, which is why they used to be common only in large scale recruitment exercises, such as the Civil Service Fast Stream, or selecting candidates for medical school. However, it looks like more large recruiters are now prepared to invest in this form of selection. In addition, test companies are now offering off-the-shelf tests to employers, based on general graduate-level scenarios, so theyre now becoming increasingly common. How can you prepare for a situational judgement test? The long term view: The best preparation is to have some familiarity with the kind of workplace you want to enter. Thats why its so invaluable to get some work experience, even at a different level, with the sort of employer who interests you. Reflect on how people acted round about (and above) you. What sort of behaviour was seen as acceptable? How did the people who got on in the organisation operate? What was the impact of actions taken by managers, including the impact further down the organisation? Why were they taking these actions, even if they werent popular with other staff? What were the differing interests they were having to balance what judgements were they having to make? If you havent worked in exactly the kind of workplace youre hoping to enter, dont panic. Many organisations have to deal with very similar issues requiring similar judgements, so any work experience in a broadly similar environment (office, laboratory, industry etc) may help. But Ive got to sit one of these tests next week! At this stage, as usual, part of the answer is practise. At the very least, this familiarises you with the format of the tests. As most of these tests are now online, it also lets you check that your preferred mode of accessing the internet lets you complete the test (will it work with your browser, do you need to enable pop-ups, does it need Flash player etc?). Ive included links to a range of online situational judgement tests below, plus some more extensive lists collated elsewhere on the web. Theres a trickier problem though: what if you can guess the right answer but know full well that its not really what you would do? For example, a scenario might ask whether you would tackle someone directly if you knew they were doing something wrong. You can probably guess that Id ignore the problem isnt a good option but it may be exactly what you know youd do in reality. I think youve got a number of choices: Answer honestly and risk being filtered out at an early stage. Give a more obvious right answer and increase your chances of getting through that part of the assessment process. Start to think more seriously if this job is really for you. I think the last option demands serious consideration. If you bluff your way into the job, are you setting yourself up to fail? It might be worth gambling on choosing a right answer if you feel you could learn to do this pretty quickly (even if youd struggle at the moment). However, if its something you really disagree with, or you know it would take you a long time to learn to act in the right way, wouldnt you be better putting your energy into finding a job which is a better fit, rather than risk being sacked for underperforming? Why are situational judgement tests used? The best constructed tests should relate to good performance in the job the employer is trying to fill. Asking what you would do at least identifies those who know what they should do, to be successful. Of course, whether you would actually do what you say could be a very different matter. They are also, frankly, another way of filtering a large number of applications at relatively low cost (particularly if an employer buys an off-the-shelf test). It is claimed that well-constructed tests are objective and neutral with regard to gender/ethnicity/age etc, so a fairer filter than more subjective interviews. One company providing the tests recommends that the more generic graduate tests should be used at an early stage in assessment, aiming to sift out the weakest candidates, rather than to choose the very best ones. It would be unusual for a recruiter to use a situational judgement test as the only form of assessment. You might still have to go through verbal and numerical reasoning tests, phone interviews and full assessment centres. Where can I find example situational judgement tests? If you plan on applying to the Civil Service, youd be daft not to have a go at this first! Yes, says GQ, who sees the formal dress codes as a “class uniform” intended to encourage corporate groupthink, and the backlash against it as a triumph for creativity and individualism. No, says UBS, whose employee dress code spans an incredible 44 pages, and instructs staff on everything from how to smell to when to button and unbutton their jackets. Maybe, says mums.net, which recently engaged in full-out internet warfare over whether it was appropriate to venture tights-less into the office. Clearly, how professionals should dress is still a hotly-debated issue. But with one-quarter of workplaces now having a casual or no dress code, and half of managers claiming dress codes are more relaxed today than they were five years ago, the Suits seem to be on the losing side. But if more and more employees can wear jeans with impunity, where does that leave those style choices that were once considered the most erogenous of dressing transgressions?   Brightly Colored  Hair Color psychologists may claim that wearing blue in your interview increases your chances of being hired, but turning up to a workplace with turquoise hair has long been seen as a gross misstep. That logic, however, has always been questionable. After all, dyed hair is incredibly common: 75% of women sport a barnet that is not their natural color. And pink hair is hardly more vibrant than your average natural redhead. Attitudes do seem to be softening. Even ten years ago, only one-in-four hiring managers allowed their hiring decisions to be “strongly influenced” by non-traditional hair colors on candidates, and articles by the StarTribune and the New York Times claim that unusually colored hair has gone mainstream. Moreover, with the take-off off of the gig economy, many more people are able to dictate their own hair color without the input of a prudish HR department. Tattoos Body art is incredibly common: 14% of Americans have tattoos, as do 20% of Brits. Moreover, the youngest generations are much more likely to have tattoos, suggesting the proportion of the inked will keep rising. Because 94% of tattooed people would hire someone with visible tattoos, this rising propensity to getting inked means body art is likely to become less and less of a problem in the workplace. Indeed, attitudes towards tattoos in the workplace are already changing. While 63% of 60+ people think they’re inappropriate, barely 22% of 22-25-year-olds agree. The mass retirement of the Baby Boomers may end up being the death knell to prohibitions on visible tattoos at work.   Braless An employer taking a keen interesting in their female staff’s underwear sounds like the set-up for an HR snafu. But in Germany, a company recently won a court case allowing them to force female staff to wear bras. Meanwhile, Shea Allen, an American TV reporter, was fired from her job after she confessed to having “gone braless during a live interview”. Unfortunately, no matter how frustrating you find society’s perpetual horror at women’s natural bodies to be, being obviously braless still seems lodged in the realms of unprofessional. That doesn’t mean women who dislike bras are stuck with sucking it up, but that they still need to invest in alternative ways to contain the movement and visibility of their breasts, such as camisoles, wireless bralets, or just wearing more layers. However, evidence suggests that a quiet braless revolution is underway amongst Millennials. Assuming their attitudes stick, by 2020 (when Millennials will make up the majority of the workforce) women who find bras uncomfortable or a health risk will be able to burn their brassieres for good.   Eternity Collars Many of us strive to be as accommodating as possible to other people’s quirks, differences, and lifestyle choices. Yet even liberals may balk at the suggestion by a reader of the career-advice forum Ask a Manager that she be allowed to wear an eternity collar to work as a symbol of her commitment to a 24/7 dominant/submissive relationship. While intimate discussion of sexual practices clearly does not belong in the workplace, this woman regarded the collar as a symbol of commitment to her partner, equivalent to a wedding band. Those who feel that her alternative lifestyle should be kept a secret are, however unconsciously, echoing the rhetoric once used (and sometimes still used) against LGBTQ+ relationships. For now, though, executives who wish to wear collars would do well to follow the same logic as the braless example above: it’s fine as long as people can’t tell â€" either because the jewelry is hidden under clothing or the significance isn’t obvious.
